How to Hire a CHRO or Chief People Officer: A Practical Guide

The Chief People Officer title has proliferated, but the role it represents spans an enormous range. Some CPOs are primarily HR operations leaders. Others are strategic talent architects sitting at the CEO's side. The market reflects that diversity, and your search needs to be calibrated to which of those things you actually need.

The Modern CHRO Charter

At high-growth and transformation-stage companies, the CHRO is expected to: lead organizational design, own executive recruiting and succession planning, shape culture and employer brand, manage compensation strategy, and serve as a direct business partner to the CEO and leadership team. This is fundamentally different from the traditional HR director role focused on compliance, payroll, and benefits administration.

What to Look for: The Four Dimensions

  • Business Acumen: Does this person think like a business leader who happens to own HR, or like an HR professional who understands the business? The best CHROs are the former.
  • Talent Architecture: Have they built or transformed recruiting functions, designed compensation frameworks, or driven succession planning at scale?
  • Culture Builder: Do they have a clear and demonstrated philosophy on culture, not just values on a wall, but actual programs and approaches that have changed organizational behavior?
  • Change Leadership: Have they navigated org restructures, rapid hiring scale-ups, or culture transformations? The CHRO is always at the center of difficult change.

The Compensation Benchmarks

CHRO/CPO compensation at growth-stage private companies typically runs $250K to $420K total cash. At PE-backed companies, equity participation is common. At public companies, total comp extends significantly higher. The market for strategic people leaders is highly competitive, and companies that underpay relative to the scope of the role will struggle to close strong candidates.

The Interview Question That Separates Strategic from Tactical

"Tell me about a compensation philosophy you've designed from scratch and why you made the choices you made." A strategic CHRO will answer this with a point of view, with tradeoffs considered, and with specific outcomes they drove. A more tactical candidate will describe implementing a framework someone else designed. Both can be great, but you need to know which one you're hiring.
